Leadership Development for Heads of Academic Departments in Universities: A Meta-Synthesis Study

Abstract
Background & Purpose: Given the critical role of academic department heads in enhancing the quality of higher education systems, their leadership development has become a fundamental issue. This study aims to conduct a meta-synthesis of existing research on the factors, components, and indicators of leadership development for academic department heads to provide a comprehensive framework for improving their performance.
Methodology: This qualitative study employs a meta-synthesis approach. The research population includes all relevant studies published between 2001 and 2024. Out of 111 reviewed studies, 74 articles were purposefully selected and analyzed using qualitative content analysis. The analytical process identified 92 codes, 44 concepts, and 13 key categories. The validity of the findings was confirmed through Cohen’s Kappa test.
Findings: Data analysis revealed that the factors influencing leadership development for academic department heads can be categorized into four main domains: 1.Personality Dimension: Components such as professional ethics and personal traits play a central role; 2. General Factors Domain: This includes effective communication, emotional intelligence, conflict management, team development, and problem-solving skills, which serve as the foundation for professional interactions; 3. Managerial Dimension: Key components include strategic goal-setting, informed decision-making, and performance management, which are essential for managerial effectiveness; and 4. Executive Domain: Indicators such as commitment to organizational mission, job accountability, resource guidance, and performance behaviors were identified as critical factors for operational success.Collectively, these findings suggest that leadership development for academic department heads requires simultaneous attention to individual, interactive, managerial, and executive dimensions, which, through dynamic interaction, can enhance educational management effectiveness.
Conclusion: By presenting a comprehensive model of leadership development factors for academic department heads, this study provides a deeper understanding of the existing literature in this field. The findings can serve as a strategic framework for designing empowerment programs and improving leadership performance in higher education systems.
