تأثیر سرپرستی توهین‌آمیز بر رفتارهای انحرافی در محیط کار از طریق نقض قرارداد روانی

چکیده
زمینه و هدف: یک فرهنگ مولد و مثبت در محیط کار، برای به‌دست آوردن نتایج مثبت کار سازمانی ضروری است. در عین حال، رفتار انحرافی در محیط کار در دانشگاه، به‌عنوان نوعی رفتار منفی شناخته شده است که از بروز رفتار مثبت در محیط کار جلوگیری می‌کند. رفتار کاری معکوس بر خلاف اهداف سازمانی عمل می‌کند و یکی از جنبه‌های منفی رفتار سازمانی محسوب می‌شود. پژوهش حاضر با هدف برسی تأثیر سرپرستی توهین‌آمیز بر رفتارهای انحرافی در محیط کار، از طریق نقض قرارداد روانی اجرا شده است.
روش: پژوهش حاضر از نظر هدف کاربردی و از نظر نحوۀ گردآوری اطلاعات توصیفی از نوع هم‌بستگی است. جامعۀ آماری پژوهش حاضر، تمام کارکنان دانشگاه‌های استان چهارمحال و بختیاری هستند که تعداد آن‌ها ۲۲۵۵ نفر است. از طریق فرمول نمونه‌گیری کوکران، ۶۰۰ نفر از بین این افراد به‌عنوان نمونه از طریق روش نمونه‌گیری طبقه‌ای متناسب با حجم انتخاب شد. ابزار پژوهش پرسش‌نامۀ سرپرستی توهین‌آمیز میچل و آمبروز (۲۰۰۷)، پرسش‌نامه رفتارهای انحرافی در محیط کار بنت و رابینسون (۲۰۰۰)، نقض قرارداد روان‌شناختی معامله‌ای وانگ و همکاران (۲۰۱۷) و نقض قرارداد روان‌شناختی رابطه‌ای وانگ و همکاران (۲۰۱۷) بوده است. روایی پرسش‌نامه‌ها بر اساس، روایی محتوایی، صوری و سازه بررسی و پس از اصطلاحات لازم، روایی به تأیید رسید. از سوی دیگر پایایی پرسش‌نامه‌ها با روش آلفای کرونباخ به‌ترتیب 90/0، 90/0، 88/0 و 88/0 برآورد شد. تجزیه‌وتحلیل داده‌ها در دو سطح توصیفی و استنباطی مشتمل بر مدل‌سازی معادلات ساختاری انجام گرفت.
یافته‌ها: نتایج پژوهش نشان داد که سرپرستی توهین‌آمیز با ضریب تأثیر 55/0 بر رفتارهای انحرافی در محیط کار تأثیر مثبت دارد. همچنین، نقض قرارداد روان‌شناختی معامله‌ای و نقض قرارداد روان‌شناختی رابطه‌ای، بین سرپرستی توهین‌آمیز بر رفتارهای انحرافی در محیط کار نقش میانجی ایفا می‌کنند.
نتیجه‌گیری: عملکرد کارکنان دانشگاه، نیاز به مهار سرپرستی توهین‌آمیز را برای جلوگیری از نقض قراردادهای روان‌شناختی و رفتارهای انحرافی در محیط کار برجسته می‌کند.
