توسعۀ رهبری مدیران گروه‌های آموزشی دانشگاه‌ها: مطالعۀ فراترکیب

چکیده
زمینه و هدف: با توجه به نقش حیاتی مدیران گروه‌های آموزشی در ارتقای کیفیت نظام آموزش عالی، توسعۀ رهبری آنان به موضوعی اساسی تبدیل شده است. این پژوهش با هدف فراترکیب مطالعات موجود در زمینۀ عوامل، مؤلفه‌ها و شاخص‌های توسعۀ رهبری مدیران گروه‌های آموزشی دانشگاه‌ها انجام شد تا چارچوبی جامع برای بهبود عملکرد آنان ارائه دهد.
روش: پژوهش حاضر از نوع کیفی و با روش فراترکیب انجام شده است. جامعه مطالعاتی، کلیه پژوهش‌های مرتبط منتشرشده در بازۀ زمانی ۱۳۸۰ تا ۱۴۰۲ و ۲۰۰۱ تا ۲۰۲۴ بود. از میان ۱۱۱ مطالعۀ بررسی‌شده، ۷۴ مقاله به‌صورت هدفمند انتخاب و با استفاده از تحلیل محتوای کیفی بررسی شد. در فرایند تحلیل، ۹۲ کد، ۴۴ مفهوم و ۱۳ مقولۀ کلیدی استخراج شد. اعتبار یافته‌ها، از طریق آزمون کاپای کوهن به تأیید رسید.
یافته‌ها: بر اساس نتایج، عوامل مؤثر بر توسعۀ رهبری مدیران گروه‌های آموزشی دانشگاه‌ها، در چهار حوزه اصلی دسته‌بندی شد. در بُعد شخصیتی، مؤلفه‌هایی مانند اخلاق حرفه‌ای و ویژگی‌های فردی نقش محوری ایفا می‌کنند. حوزۀ عوامل عمومی شامل مؤلفه‌های ارتباط مؤثر، هوش هیجانی، مدیریت تعارض، توسعه تیم و مهارت حل مسئله شناسایی شد که به‌عنوان پایه‌های تعاملات حرفه‌ای مدیران عمل می‌کنند. در بُعد مدیریتی، مؤلفه‌های هدف‌گذاری راهبردی، تصمیم‌گیری آگاهانه و مدیریت عملکرد به‌عنوان ارکان اصلی اثربخشی مدیریتی تبیین شدند. همچنین در حوزۀ اجرایی، شاخص‌هایی چون تعهد به مأموریت سازمانی، مسئولیت‌پذیری شغلی، هدایتگری منابع و رفتارهای عملکردی به‌عنوان عوامل کلیدی موفقیت عملیاتی مدیران گروه‌های آموزشی شناسایی شد. این یافته‌ها در مجموع نشان می‌دهد که توسعۀ رهبری در مدیران گروه‌های آموزشی، به توجه هم‌زمان به ابعاد فردی، تعاملی، مدیریتی و اجرایی نیاز دارد که در تعامل پویا با یکدیگر، می‌توانند به ارتقای اثربخشی مدیریت آموزشی منجر شوند.
نتیجه‌گیری: این پژوهش با ارائه الگوی جامع عوامل توسعۀ رهبری مدیران گروه‌های آموزشی، از ادبیات موجود در این حوزه، درک عمیقی فراهم می‌کند. یافته‌های این مطالعه می‌تواند به‌عنوان چارچوبی راهبردی برای طراحی برنامه‌های توانمندسازی مدیران و ارتقای عملکرد آنان در نظام آموزش عالی استفاده شود.
