طراحی مدل بازخورد اثربخش در کانون های ارزیابی و توسعه

چکیده
زمینه و هدف: امروزه، کاربرد کانون‌های ارزیابی و توسعه در سازمان‌ها بسیار چشمگیر شده و موضوع‌های بسیاری را به همراه داشته است. یکی از موضوع‌های بسیار مهمی که در کانون‌ها مطرح می‌شود، ارائۀ بازخورد اثربخش است. پژوهش حاضر درصدد طراحی یک مدل بازخورد اثربخش درکانون‌های ارزیابی و توسعه است.
روش: فلسفۀ این پژوهش تفسیرگرایی، رویکرد پژوهش استقرایی، راهبرد پژوهش نظریۀ داده‌بنیاد با رویکرد برساخت‌گرای چارمز است. روش گردآوری اطلاعات، مصاحبه‌های نیمه‌ساختاریافته بود که بیشتر مصاحبه‌ها تلفنی و تعداد کمی از آن‌ها به‌صورت حضوری انجام شد. بدین منظور از جامعۀ پژوهشی که شامل نخبگان و ارزیابانی بود که در کانون‌های ارزیابی و توسعه، وظیفۀ بازخورد دادن را برعهده داشتند، نمونه‌گیری نظری (گلولۀ برفی) صورت گرفت و از این طریق با ۲۶ نفر از خبرگان، مصاحبه‌هایی انجام شد.
یافته‌ها: پس از انجام مصاحبه‌های تخصصی با نخبگان و ارزیابان کانون‌های ارزیابی و توسعه، به‌عنوان ارائه‌دهندگان بازخورد اثربخش در کانون‌های ارزیابی و توسعه، داده‌های به‌دست‌آمده از مصاحبه‌ها، مفهوم‌ها و مقوله‌های اصلی و فرعی مشخص شدند. مفهوم‌ها و مقوله‌های اصلی و فرعی به‌دست‌آمده با سؤال‌های اصلی پژوهش، یعنی «چیستی» و «چگونگی» بازخورد اثربخش در کانون‌های ارزیابی و توسعه انطباق داشت که به ۷ مقولۀ اصلی دسته‌بندی شدند که عبارت‌اند از: مقولۀ محوری، تسهیلگرها، تعدیلگرها، بسترها، محدودیت‌ها، ریسک‌ها و پیامدها. ۱۶ مقولۀ فرعی هر یک از مقوله‌های اصلی عبارت‌اند از: توسعه، عوامل ساختاری، عوامل رفتاری، عوامل آموزشی، عوامل رویه‌ای، شایستگی‌های رفتاری بازخورددهنده، شایستگی‌های تخصصی بازخورددهنده، شایستگی‌های رفتاری بازخوردگیرنده، شرایط فرایندی، شرایط سازمانی، خطاهای ادراکی، خطاهای محیطی، فردی، ساختاری، نتیجه‌ای، فرایندی. همچنین ۱۰۱ دستۀ مفهومی مربوط به بازخورد اثربخش در کانون‌های ارزیابی و توسعه شناسایی شد. نتایج پژوهش نشان می‌دهد که مدل بازخورد اثربخش در کانون‌های ارزیابی و توسعه، به توسعۀ فردی و سازمانی منجر می‌شود و عواملی مانند مقولۀ محوری، تسهیلگرها، تعدیلگرها، بسترها، محدودیت‌ها، ریسک‌ها در آن تأثیرگذارند و در نهایت به پیامدهای فردی و سازمانی منجر می‌شوند.
نتیجه‌گیری: با توجه به اهمیت بازخورد اثربخش در کانون‌های ارزیابی و توسعه در توسعۀ سرمایۀ انسانی، بایسته است که مؤلفه‌های شناسایی شده، طی تجارب کسب شده از ارائۀ بازخورد اثربخش، برای بهبود عملکرد و دستیابی به نتایج مورد انتظار، در کانون توجه مدیران و افراد بازخوردددهنده در کانون‌های ارزیابی و توسعه قرار گیرد. نتایج کسب شده، معیارهای مناسبی برای اثربخشی هرچه بیشتر بازخورد است و افراد را قادر می‌سازد تا وظایفی را که برعهده دارند با موفقیت انجام دهند. در جمع‌بندی کلی می‌توان گفت که کانون‌های ارزیابی و توسعه، بدون بازخورد اثربخش، در عمل هیچ خروجی نخواهند داشت. این بازخورد اثربخش است که می‌تواند به توسعۀ فردی و در نهایت، توسعۀ سازمانی منجر شود.
